    We have around 65 hourly labor (non-office) employees working for us and we are in the early stages of rolling out a more structured performance review process. One of the things recommended to us was to implement anonymous peer reviews. I've been a part of this type of feedback in a professional environment but never in an hourly labor environment. I'd be interested in hearing if anyone has any strong feelings one way or another or any experience that can help us make a decision on whether or not to roll this out.  Thank you!

    I came from a professional services background before transitioning into a family construction business. When I started, I was surprised how little focus there was on performance management, so we started from almost ground zero.  My observation has been that most employees who have not been part of a structured performance management process, take some time to be able to provide and receive feedback. This particularly applies to feedback to/from their peers. They found it very uncomfortable. I would advise steering away from peer reviews at the labor level. In rolling out the process here, my main focus was to get employees to have conversations about their performance, rather than getting them to do paperwork. In a nutshell, our managers speak to the employees who the employee being reviewed works closely with, to get feedback. We discuss them as a management group and give each employee a rating out of 5 to two things:
    1) how  well they demonstrated our company values
    2) the achievement of 3-5 set goals.

    They end up with a total score out of 10. If they get a score of 8 out of 10, they get 80% of their potential bonus amount, which is determined at the start of the year. It's a pretty simple approach, but it's transparent, takes very little paperwork, and works really well. We use a version of this approach at all levels.
